«جيل زد هشّ نفسياً»، «جيل الألفية يُثمّن التوازن بين الحياة والعمل»، «جيل الطفرة أكثر ولاءً للمنظمة». عبارات تتردد كثيراً في بيئات العمل، لكن إلى أي مدى تعكس الواقع؟

يُستخدم تصنيف الأجيال لتفسير الاختلافات في أخلاقيات العمل والتوقعات والقيم، وهو مجموعة من المعتقدات العامة المبسّطة حول طريقة تفكير وسلوك أفراد وُلدوا خلال فترة تمتد من 15 إلى 20 عاماً، مستندة إلى تعرّضهم لتغيّرات اجتماعية واقتصادية وتكنولوجية متشابهة. ورغم شيوع هذه الأوصاف، إلا أنها قد تكون غير دقيقة وتؤدي إلى عواقب غير مقصودة.

ويستمر استخدام هذه الصور النمطية؛ لأنها بسيطة وسهلة الفهم. فهي تُستخدم في الإعلام والتعليم وبيئات العمل؛ لأنها تقدّم تفسيرات سريعة لواقع معقد. لكن تظل هذه الصور إشكالية؛ لأنها أولاً لا تعكس فروقاً نفسية مستقرة بين الأجيال. فما يبدو سمة خاصة بجيلٍ ما، غالباً ما يُفسّر بشكل أدق من خلال تأثير العمر أو الأحداث. ثانياً: تتضمّن الصور النمطية ما يُعرف بالمغالطة البيئية (Ecological Fallacy) حين يتم استنتاج خصائص الأفراد من أنماط عامة على مستوى المجموعة، متجاهلة الفروق بين أفراد الجيل الواحد.

وقد تكون عواقب هذا التنميط كبيرة. فعندما تُبنى السياسات أو البرامج أو القرارات الإدارية على افتراضات عامة، قد تفقد دقتها وفاعليتها. كما قد يتسرّب ذلك إلى تقييم الموظفين بناء على سمات جيلهم لا على قدراتهم، مما يُخلّ بعدالة توزيع المكافآت والفرص.

والأهم أن الصور النمطية قد تسهم في تشكيل السلوك الذي يُفترض أنها تصفه. فعندما يتوقع المديرون أداءً أقل من جيلٍ ما، فقد يمنحونهم فرص تطوير أقل. وعندما قد يتأثر أداؤهم كنتيجة لنقص تلك الفرص، قد يعزز ذلك من توقعات المديرين. بل إن الموظفين قد يستبطنون هذه الصور النمطية عن أنفسهم ويبدأون في التصرف وفقاً لها.

لذلك، من المهم في ممارسات الموارد البشرية، من التوظيف إلى تقييم الأداء والتطوير، أن يتم تجاوز هذه التصنيفات وأن تنطلق أولاً من الفروق الفردية في القدرات والخبرات، مع مراعاة الظروف الأوسع التي قد تشكّل أفكاراً أو سلوكيات تبدو مشتركة بين أبناء جيل واحد.

“Generation Z is psychologically fragile,” “Millennials value work-life balance,” “Baby Boomers are more loyal to the organization.” These phrases are often heard in the workplace, but to what extent do they reflect reality?

The classification of generations is used to explain differences in work ethics, expectations, and values. It is a set of simplified general beliefs about the way individuals born over a period of 15 to 20 years think and behave, based on their exposure to similar social, economic, and technological changes. Despite the prevalence of these descriptions, they can be inaccurate and lead to unintended consequences.

These stereotypes continue to be used because they are simple and easy to understand. They are employed in media, education, and workplace environments because they provide quick explanations for a complex reality. However, these images remain problematic; first, because they do not reflect stable psychological differences between generations. What may seem like a characteristic of a particular generation is often more accurately explained by age or events. Second, stereotypes include what is known as the ecological fallacy, where individual characteristics are inferred from general patterns at the group level, ignoring differences among individuals within the same generation.

The consequences of this stereotyping can be significant. When policies, programs, or management decisions are built on general assumptions, they may lose their accuracy and effectiveness. This can also seep into employee evaluations based on their generational traits rather than their abilities, disrupting the fairness of reward and opportunity distribution.

More importantly, stereotypes can contribute to shaping the behavior they are presumed to describe. When managers expect lower performance from a certain generation, they may provide fewer development opportunities. When their performance may be affected as a result of this lack of opportunities, it can reinforce the managers' expectations. Employees may even internalize these stereotypes about themselves and begin to act accordingly.

Therefore, it is important in human resource practices, from hiring to performance evaluation and development, to move beyond these classifications and to start from individual differences in abilities and experiences, while considering the broader circumstances that may shape ideas or behaviors that seem common among members of a single generation.
